Hello everyone! Inspired and influenced by Academician Zhang Qifa's letter, I will also write you a letter to talk about my real thoughts.

Today is Saturday. After reading a letter from Academician Zhang Qifa to graduate students, I carefully read what each graduate student wrote. Of course, every young teacher also received this letter, but I didn't ask you to write down your thoughts after reading it. It can be seen that some graduate students have read Academician Zhang's letter carefully, and they are really touched and experienced. There are also some graduate students who deal with me and write a few big and empty words, or apply a few words of Academician Zhang, which are empty and empty, so it is better not to write.

Many graduate students talk about their feelings very truly and sincerely. Graduate students, especially master students, have a problem of goal orientation. I don't think most graduate students will be sure in the future. It is neither possible nor necessary to engage in scientific research. But can't we just relax our demands on ourselves? Of course not, because society demands more and more from you, because the pace of social development is accelerating. Obviously, undergraduate education is popular education, and graduate education can also be called elite education. Educating and cultivating your elite is an important reason why you don't want to relax your requirements for your tutor. I also hope that through postgraduate training, your future life will be smooth and leisurely. Of course, the strict requirements for you are also related to the quality and reputation of cultivating talents with fungi.

Now I want to talk about three aspects.

(A) graduate students how to "enter the business".

The quality and level of a graduate student is easy to see after taking up a job. This is not about whether you are engaged in scientific research or whether you are engaged in the field of fungi. If you have never studied foreign literature, written a literature review, written a graduation thesis or published a high-level research paper, it is hard to say that you are knowledgeable, rigorous in thinking, beautiful in writing and professional in level. When it comes to professional level, sometimes it depends on whether you know that Latin scientific names should be italicized and P in pH should be lowercase. You don't know, people will think you are not professional enough.

Everyone talked about the importance of reading more literature after reading. I had a meeting with several teachers last week and decided to take concrete measures next semester. Indeed, many of our graduate students are not interested in scientific research because they always feel that all the questions have been done or answered countless times by others. In fact, many problems have not been thoroughly studied, and many topics can be revealed through updated technologies and methods. Many predecessors' research results may be imaginary or speculative, or even completely wrong. I have told this to the young teacher many times. Don't refer to the literature in third-rate or fourth-rate magazines, and don't read the conclusions or results in similar popular literature books.

If you don't know what problems in previous research are still unclear, what results or conclusions may be wrong, what new technologies and methods can be applied, the purpose and theoretical and practical significance of scientific research projects, and what can be innovated, it will be difficult for you to enter the role, and doing experiments will only make you feel bored, often give up halfway, and it is even more impossible to find a sense of accomplishment.

Every graduate student should be constantly reading literature → writing reading notes → writing research plans → preparing experimental materials → doing experiments → sorting out research results → sorting out papers → consulting literature → writing plans → doing experiments. This process is cyclical, but it is not simple repetition. It is a spiral rising process, and each repetition is a process of promotion and rising. Reading literature should be available at any time. I don't understand why some graduate students can't sit in the laboratory and then slip away. The key is not to delve into the literature. Scientific research needs to enter the business. If you enter the business under the guidance of your tutor, you will have a full sense of happiness and accomplishment, and you will not be empty.

As a tutor, I hope every graduate student can develop your potential, but I'm really disappointed recently. Some graduate students with better scientific research quality or those who have not been promoted could have easily changed careers and spent two more years to gain broad development opportunities, but they still seem to be eager to achieve a wonderful realm of success that few people can achieve with a large number of master's degrees. Maybe they haven't really realized the sense of accomplishment in scientific research, or they haven't fully entered the business, or their family economy is very difficult, but

(B) On the subject team building

In contrast, a person who has completed a doctorate, like several young teachers, will usually solve the above-mentioned "entry into the profession" problem better. And young teachers often can't grasp the relationship between individual struggle and team effort, and the relationship between short-term goals and tasks and long-term goals and tasks. As for team building, to be honest, I have no experience myself, but I do have some experience. The so-called team must be "consistent in goal, responsible for division of labor, harmonious in cooperation and sharing of resources and achievements". As we all know, in 2006, the research funding of the Fungus Building was less than 654.38+million, and now it is more adequate, which is the result of the joint efforts of Qi Xin, but realistically speaking, some teachers rarely participate in the application process of the project.

Why is this happening? It's not that I don't want to share some of the work of writing applications with you, nor is it entirely because teachers don't want to participate in these jobs. In fact, most of them need full and senior professional titles to apply for these topics, and they need to have a comprehensive grasp of the problems in the subject field or industry production. Our young teachers not only lack "senior professional titles", but also lack "high vision" and "long-term vision" to take the overall situation into consideration. In my usual work, I have a feeling that personally, we young teachers will have to pass the "teaching pass" and "fund pass" in the future, as well as studying abroad and professional titles. Should we wait until these customs have passed before we care about or participate in discipline construction and team building?

This is a matter of great concern to me. A discipline leader or an excellent professional should look up at the road when he is young, pay attention to the discipline direction, domestic and foreign counterparts, pay attention to the technical needs of the production line, participate in relevant academic exchanges, laboratory management, production line guidance, and activities of societies and associations. Otherwise, when you pass the teaching pass, the fund pass, the study abroad pass, and the professional title pass, others will have already laid out the first three and four moves. Is there still room for great development? Can the mushroom building have new development opportunities?

Another thing I feel uneasy about is paying attention to the technical needs of the edible fungus industry. There are many technical problems in the development of edible fungi industry, but a few of our young teachers seem unwilling to go to the countryside to practice and solve the problems. This is of course related to the school's adoption of "fund orientation" and "SCI orientation" for young teachers. However, as the younger generation of Fungus Construction, we must never forget that the edible fungus industry is the foundation of Fungus Construction, and yesterday, today and tomorrow of Applied Fungus Science are inseparable from the production line.

Therefore, for the team building of mycology, there is a problem that I am responsible for the division of labor and young teachers are responsible for the task, and there is also a problem that young teachers are doing their own research and cooperating with graduate students. Next, I want to further elaborate my thoughts on these two key issues involving team building.

At present, I urgently need to give young teachers the burden of scientific research project application, work arrangement, organization and implementation, inspection report and achievement appraisal, but our young teachers lack experience or experience in this field, which is what I often worry about. These jobs require experience and a lot of energy and time, and almost several books have to be written. The workload is unimaginable to ordinary people, and it also involves all aspects of the relationship. At present, some of our young teachers seem a little afraid of getting involved in so many "housework" and getting into such complicated "relationships", and seem to want to learn from ostriches and bury their heads in the sand. But this is inevitable and can't be pushed away. As a member of this team, young teachers have the responsibility and obligation to undertake the important task of fungal construction and development.

I will gradually hand over the daily work of some scientific research topics, including organization, implementation, inspection report, achievement appraisal, etc., and I will gradually hand over the application and hosting of some topics to young teachers, which is the inevitable requirement of the times and history. On the other hand, young teachers should not be given too many responsibilities or tasks at once, because it is not good for the growth of young people to pass the "customs" and bear too heavy a burden. If some young teachers are unwilling to undertake, they will not insist. Although it is a team, there is a problem of "harmonious cooperation" and a problem of "succession". After all, it is essentially a "peer-to-peer" relationship, not a relationship of obedience from superiors to subordinates.

As you may have seen, many academic teams inside and outside the school have problems in the construction of academic echelon. In some disciplines, the older generation is great, but no suitable person can be found to take over the academic handover in his hands. What kind of people can become academic leaders? Be a successor to the subject? This is actually an extremely difficult and big topic. Looking at the relevant disciplines in the whole school, it is often the best and most successful to give them to people with strong sense of historical responsibility, strong sense of teamwork, high academic level and strong social activity ability. Please note that I put the sense of responsibility and team spirit ahead. Some people have a good academic level, but in the end they have no great achievements and make little contribution to the unit and team. There are still some people who have a weak sense of cooperation and a strong sense of "struggle". They didn't have face-to-face and frank academic exchanges. They insulted others behind their backs. These people are extremely bad people. Our mushroom building should never leave room for this bad atmosphere. We should create a good academic exchange atmosphere and the habit of frank cooperation.

I carefully looked at the well-developed teams in the school. Almost all project leaders have assigned their subjects to young and middle-aged teachers, and some graduate students have assigned them to young and middle-aged teachers. Moreover, most lecturers began to help masters and associate professors began to help doctors. When the graduate students publish their papers, the teachers who take the graduate students specially are often the communication authors, provided that the instructors play a vital role in the overall design of the experiment, the key test results and the publication of the papers. Facts have proved that this is a very valuable experience for young teachers to grow up quickly and healthily.

This also involves the change of thinking mode and behavior habit. First of all, I should get used to letting young teachers guide me, young teachers should learn to teach, and graduate students should get used to young teachers' guidance. 20 10, I want to let go of a few graduate students and let young teachers guide me, observe the operation and make continuous improvement. The most important first step is for graduate students to find their own tutors if they have any questions. When you need to find me, my tutor and graduate students come to discuss with me.

Yesterday, I went to Huazhong University of Science and Technology to attend the postdoctoral exit defense. I was deeply impressed by the lighting of the biology building laboratory. At the end of our meeting, it was 6: 30 pm. I see many graduate students in almost every laboratory are busy doing experiments. The laboratory is crowded but orderly. At 8 o'clock in the evening, when I left, more than 90% of the windows in the biology building were on. I often visit the laboratory in our mushroom building, and I always see those young teachers and graduate students doing experiments. It is rare to see many people busy, and most of the time it is deserted. If I don't travel, I usually go to the lab at night, but I rarely see people doing experiments in every lab.

Personally, as a graduate student or young teacher, the laboratory should be your spiritual home; If you don't go to the lab for two days, you will feel empty or irritable, and you will feel guilty or guilty. Some people have two days off seven days a week, not going into the office or the laboratory. I don't know how they can sit still at home, and I don't know if they feel guilty or guilty.

In addition, there is another problem, that is, the application of mycology to establish "small teams" and "big teams", lead "provincial teams" and influence "national teams". Teachers and graduate students of the Fungus Building of the Academy of Botanical Sciences, this is a small team; Due to various factors such as subject orientation, it is impossible for our small team to have too many people. However, we still need to build a huge team, including teachers from the Institute of Botany, the Institute of Biology, the Institute of Food Science, the Institute of Engineering, the Institute of Resources and Environment, and school of economics and management.

With a big team, we can build a big platform, make great achievements, produce great benefits, make great contributions and have great influence. At present, we are carrying out genetic breeding with strain center, improving the quality of doctoral training with plant pathology, expanding the research field of edible fungi quality and safety with College of Life Science and Technology, and developing edible fungi processed products with College of Food Science and Technology. The effect is remarkable and the influence is good.

Every young teacher, doctoral student and graduate student in the bacteriological building should fully realize the importance of establishing a large team, respect, care and help every teacher and graduate student in the large team, sincerely welcome them to join the research field of applied bacteria, and treat their every phone call, every inquiry and every visit sincerely. At the same time, we should also have the consciousness of leading the provincial team and influencing the national team. It can be said that at present, our mycology discipline is the leader of the provincial team and an important member of the national team, but our development cannot be separated from cooperation with colleagues in the province and at home, and many projects emphasize * * * and joint cooperation * * *. I hope everyone can convey our enthusiasm from every phone call and email with colleagues and release our willingness to cooperate sincerely.

There is also a United and harmonious working atmosphere. We must take a clear-cut stand against all "petty" things between teachers and graduate students. Don't be sarcastic, snitch, undermine each other and intrigue. These shortcomings are very unfavorable to the discipline construction. Fortunately, our young teacher is new here, and there are not many grievances, but we must take precautions first. We are all comrades-in-arms, colleagues and working hard for the development of the discipline, so we should cherish this rare fate. The strength of an individual is very limited, while the strength of a United team is infinite; If you are the only one in the applied fungi discipline of Huazhong Agricultural University, it is easy for others to ignore you. Any suggestions on discipline construction and laboratory management can be put forward directly at the internal weekly meeting. If you have any shortcomings in other people's scientific research work, you can raise them with a cordial attitude, a communicative attitude and a sincere tone, and others will feel it. Because everyone is feeling the attitude of others, "If you call someone with a smile, others will see your smiling face."

(3) On the establishment of a reward and punishment system.

Anyone's efforts need motivation. A simple and complicated question: Why are we working so hard?

Many people know that there are five levels of human needs. Teachers and graduate students work hard, first of all for life. Many of our graduate students go to graduate school just to find jobs. They worry about their future every day, sitting there in a daze and thinking, but they don't know how to start with the things at hand. Imagine why a unit wants graduate students instead of undergraduates. Does the employer like that master's degree certificate? Judging from the current laws of market economy, it is certain that the cost of hiring a master is higher than that of a bachelor. After all, what others value is your professional quality, which is different from your major. You don't have to be your major after graduation, but it's easy to see whether you have received professional training. Especially on the future and road of future work, how far you can go and how high you can fly will determine how deep the "foundation" you have laid now!

Survival and development should be the original motive force of young people's struggle!

Whether you do well or not determines whether you should be rewarded or criticized. If you violate the rules and regulations, you should be punished. Honor is one of the driving forces of our efforts. If you are often praised, you may work harder and harder. If you are often criticized, you should be ashamed. Nowadays, some graduate students are lazy and some are not diligent. I am very worried about your future. I hope you can cheer up, think about your future and plan it carefully.

It can be said that one of the driving forces of young teachers' work now is to rush for professional titles, so they generally work hard. Doctoral students need SCI papers for graduation, so most of them work hard because the goals are clear. But how to evaluate the process of postgraduate training? We held a meeting in the teaching and research section last week, and we have preliminarily determined the reading report (grade one) and the project progress (grade two or three) as the basis for monthly awards. This award is different from the basic living allowance, which means that the basic living allowance is implemented according to the basic standards of the school. Our original extra part is used to reward outstanding graduate students, so that graduate students with excellent book reports or outstanding work progress can earn more than other graduate students. Money is not everything. The original intention of the reward is only to make you study harder and do experiments.

Another problem is the basic conditions that a master's degree must have. Some people apply for master's thesis, while others are basic, but they all have to meet the standards before they can reply. Last week, our teacher discussed a standard. At least/kloc-0 first-class journal papers should be accepted for basic work,/kloc-0 second-class journal papers should be accepted for applied research, and product samples, process research reports and product quality standards should be used for product development. This year, master graduates began to implement this standard. You have known for a long time whether you can graduate or not. If you are unqualified, you don't need to write a thesis or apply for a defense, because you don't have the conditions to apply for a defense, which is the same as doctoral students need SCI papers. Without pressure, many people will be lazy!

One more question. That is, some people usually work hard, but make little progress, but after a major breakthrough, they get good results. Two graduate students in our mushroom building have published SCI papers. In fact, it is not particularly difficult for graduate students to publish SCI. After the paper is published, it can be rewarded. Schools that publish SCI papers will be rewarded with 3000 yuan, and the subject group can be rewarded again. There is nothing wrong with rewarding outstanding young teachers and graduate students.

I have a look at the Chinese Academy of Sciences, well-known universities in China, and some national key laboratories, all of which have regulations on laboratory sign-in. We have also taken this measure, and I think the effect is good, at least for some people who sleep late, it can help them get up. I will stick to this rule, and I will try out the rule of leaving the laboratory to sign. These measures are taken because too many graduate students are unconscious. You can ask for leave if you have something to do, and you must be punished for being late or absent without reason.

I really don't like to see graduate students watch movies, chat and listen to music online during working hours. If you are carefully reading literature or sorting out experimental results, or writing a paper, how can you think about complex academic problems while listening to music and watching movies? This rule is not excessive at all, because you have enough time to watch movies, chat or listen to music on the Internet from 0: 00 to 2: 00 noon, from 5: 30 to 7: 00 pm and after 9: 00 pm. I stubbornly believe that the internet has "knocked out" many young talents. I don't want my graduate students to be "murdered" by the Internet. I don't hide my prejudice against all young people who are addicted to online games, but I can't mind other people's business. I have an obligation to take care of my graduate students. Therefore, graduate students who violate these regulations will be severely punished. As long as I am a graduate student, everyone must abide by this rule. If you often violate these regulations and get criticized, I won't recommend you a job or write you a letter of recommendation, because you will embarrass me. I suggest that you don't say you are my student after graduation. I don't like or appreciate lazy "geniuses or geeks".

In the past, some problems in applied mycology were related to my poor management and guidance. I think everyone knows my predicament, because our teaching staff is almost "completely" fractured, with a wide research field and a long front, and the competition among domestic counterparts is extremely fierce, and the teaching staff is young and few, so I have mainly focused on winning scientific research projects, establishing research platforms, improving experimental conditions and expanding the teaching staff in the past three years. With the stability of research funds, the improvement of research conditions and the gradual establishment of research teams, my main work center will be to train young teachers and graduate students, strengthen internal management and improve scientific research output.

Any young teacher and graduate student who links the fate of applied fungi with his future should shoulder his historical responsibility.
