Why do university teachers jump ship?

The study found that 83% of university teachers are satisfied with their current universities. Satisfied salary and benefits and strong support for career development are the most necessary conditions for university teachers who participate in filling out the questionnaire to think of an ideal employer. If the working conditions are the same, housing concessions and children's education are the most attractive welfare benefits for university teachers.

The research data also shows that 8% of the university teachers who participated in the questionnaire survey are likely to leave their jobs in the next three years, and the proportion of university teachers and teachers in private higher vocational colleges in the western region is relatively high. Among the groups most likely to leave, more than half said that "insufficient personal development space" was the main reason.

Basic discovery

83% of university teachers are satisfied with their universities.

The satisfaction of teaching and research staff is higher than that of administrative staff and counselors.

The northeast region has the highest satisfaction, while the western region has a lower satisfaction.

The research shows that 83% of the university teachers who participated in the questionnaire survey are satisfied with their current work in the university, and the proportion of "very satisfied" and "satisfied" groups is 52% and 3 1% respectively.

From different types of institutions, the satisfaction of teachers working in "985" institutions and "2 1 1" institutions (non-"985" institutions) is relatively high, accounting for 95% and 94% respectively.

Judging from different job responsibilities, the satisfaction of teaching and research personnel is relatively high. Specifically, full-time researchers have the highest satisfaction, accounting for 96%, followed by full-time teaching staff (84%) and teaching and research staff (82%). University administrators (765,438+0%) and counselors (70%) are less satisfied.

From the perspective of universities in different regions, the satisfaction of university teachers in Northeast China is the highest, accounting for 89%, followed by the central region (86%) and the eastern region (83%). The satisfaction of college teachers in the western region is relatively low, only 62%.

The most attractive university needs three conditions:

Satisfied salary and benefits, strong career development support, fair and transparent management system.

What are the requirements for an ideal employer in the eyes of university teachers? The data shows that "satisfactory salary and welfare" (66%) is the most necessary condition for a university with attractive job in the eyes of university teachers who participated in the questionnaire survey, followed by "strong support for personal academic/professional development" (6 1%) and "fair and transparent management system in promotion, curriculum arrangement and evaluation" (53%).

From the perspective of different types of institutions, teachers working in "985" institutions think that the proportion of "salary and welfare satisfaction" is the highest, which is 81%; Teachers of non-"2 1 1" undergraduate colleges (including public and private colleges) think that the most important condition for a university with job attraction is that "individual academic/professional development can be strongly supported", accounting for 65% and 60% respectively (see table 1).

From the analysis of different post responsibility groups, we can see that "full-time teachers" have a stronger demand for satisfactory salary and benefits and a fair and transparent management system, accounting for 78% and 63% respectively (see Table 2), both of which are higher than the average level of university teachers. In other words, for university teachers who focus on teaching activities, attractive universities should be able to help them get through the two channels of salary and promotion.

Under the same working conditions, housing and children's education are the most attractive welfare benefits.

If the working conditions are the same, which benefits provided by universities are more attractive to teachers? The answers are housing concessions and children's education.

Among the teachers who participated in the questionnaire survey, 62% chose "housing subsidies outside the provident fund, teachers' dormitory or house purchase concessions" and "opportunities for quality children to enter the park" as the most attractive welfare benefits. The proportion of "helping to solve the spouse's work" is also relatively high, which is 4 1%.

8% of university teachers are likely to leave their jobs in the next three years.

The main reason is that there is not enough room for personal development.

Research shows that although more than 80% teachers are satisfied with the university where they are currently working, 8% teachers have made it clear that they are likely to leave in the next three years.

Judging from different types of colleges, teachers in private higher vocational colleges are most likely to leave their jobs in the next three years, which is17%; The proportion of "985" institutions and "2 1 1" institutions (non-"985" institutions) is relatively low, accounting for 3% and 6% respectively.

From the analysis of different teaching years, teachers with teaching experience of 16~20 years are most likely to leave in the next three years, accounting for 12%, followed by teachers with teaching experience of1~15, accounting for 9%. In the next three years, the most likely turnover rate is 7% for the group with teaching experience 10 or less and more than 20 years.

From different regions, the proportion of college teachers in the western region who are likely to leave their jobs in the next three years is relatively high, which is12%; The proportion of teachers in Northeast China, Central China and East China is 6%, 7% and 8% respectively.

What I want to explain here is that the resignation of university teachers does not necessarily mean leaving their teaching posts, but may also mean choosing other universities as a better development platform. Specifically, among the teachers who are very likely to leave, the main reason for choosing to leave is "insufficient personal development space" (56%), followed by "not adapting to the management system and culture of the school" (44%), high job requirements, great pressure (465,438+0%), low salary and welfare benefits (40%) and 29.

It can be seen that although the salary increase can retain some teachers who have the intention to quit, most teachers quit not just for money. Understanding the teachers' real thoughts and improving their working environment is the fundamental way to retain talents in colleges and universities.
