The second is to pay attention to job training. In order to improve teachers' academic qualifications and professional level, backbone teachers are organized to participate in various forms of on-the-job training organized by provinces, cities and counties in stages and batches, and they are also organized to go out to study, attend lectures, discuss and exchange experiences and absorb new information, which broadens teachers' thinking and improves teachers' theoretical level and teaching level. Teachers are required to continuously improve their academic qualifications, and the management of on-the-job training for kindergarten teachers should be synchronized with the education department, and teachers should be hired from other schools for short-term skills training, so that backbone teachers can shoulder the heavy responsibility of weak training skills and bringing new ones with old ones. More than 30 teachers in our park participated in the "Training Course for Preschool Teachers in Jiangxi Radio and Television School" organized by the County Education Bureau, and all of them graduated.
Through training, teachers have established a new concept of children and education, learned new trends and new information, and learned advanced preschool education theory and practical experience, so that teachers can be constantly exercised and improved in their career.
The third is to build an evaluation mechanism. Our garden has established a teacher's target responsibility system and post evaluation system. According to different levels of goals, qualitative and quantitative evaluation are the main methods. At the time of formulation, two preferential policies were determined according to the characteristics of kindergartens: First, they were inclined to scientific research achievements. Recognizing the important position of scientific research ability in the overall quality of teachers, taking the level of scientific research ability and the number of scientific research achievements as important evaluation parameters can stimulate the enthusiasm of teachers in the whole park for learning and teaching research, and then promote the improvement of teachers' overall quality. Second, lean towards young teachers.
The fourth is the shaping of team cohesion. It is not enough to construct the internal operating mechanism of kindergartens only by establishing systems and norms. The highest level of the internal operation mechanism is the shaping of a spirit, which is the cultivation of the organizational spirit of a kindergarten. For example, in the long-term practice, our garden has gradually formed a garden spirit of "unity, dedication, struggle and innovation", taking kindergarten as a platform to develop its own value and making it the cradle of children's growth. The consciousness of true group formation runs through all aspects of kindergarten work, which is reflected in the words and deeds of kindergarten members and permeates the organizational atmosphere of the whole kindergarten, thus becoming an excellent garden style.
Second, pay close attention to teaching routine management
First, grasp the teaching routines and emphasize the word "real". As a private kindergarten where the county seat is located, teachers' teaching ideas and teaching methods all affect the development of kindergartens. In the usual teaching work, first of all, focus on the routine management of teaching, put forward the overall teaching requirements of "grasping the foundation, emphasizing the ability and being efficient", and work hard on the reform and change of teaching methods and learning methods. Because it grasps the main aspects that are in line with reality, the change is very significant. In recent years, great progress has been made in the mode of running the park, and it has been rated as "advanced unit of private education" in Yichun, "first-class kindergarten in shanggao county" and "advanced unit of caring for the next generation in shanggao county" for several consecutive years. Secondly, the teaching routine should not be too complicated, but must be concise and easy to operate. We have been doing this for the past few years. Leaders feel that teaching routines are easy to master and manage, while teachers feel that they are concrete, practical and easy to implement. Don't stick to convention for the sake of convention and engage in formalism. For example, check the teacher's lesson preparation notes to see if the teaching is for all children, how to analyze the key points and how to decompose the difficulties. The exam is easy, and the teacher's goal of preparing lessons is clear and targeted, which is completely different from the previous teaching plans. Third, teaching and learning are by no means empty-handed; We should do it bit by bit and implement it. For example, to grasp teaching, we should not only look at the results, but also systematically analyze and concentrate on lectures, fully understand and master the teaching process of teachers, the implementation of goals, the development of bilateral activities between teachers and children, the acceptance of knowledge and the cultivation of abilities.
Second, grasp the teaching routines and adhere to the word "unchanged". Grasping teaching routines is the most taboo, and it is endless. As far as our kindergarten is concerned, the organization and management in the past were very casual and lax. Now, as the head of the kindergarten, I am in charge of the leading group attended by the responsible person and key teachers.
In terms of management content, all work is planned, implemented, inspected and evaluated. The management mode has gradually improved from the comprehensive impression in the past to the quantitative evaluation and examination now, which quantifies teachers' morality, ability, diligence and performance, but it is not entirely based on quantification.
Third, let teachers become the masters of education.
1. Individual and Unity
For example, the purpose of preparing lessons is to guide the teacher's own educational work, so the most important thing is that the teacher writes whatever he wants, not to show it to others. Master this principle and put forward different requirements for teachers at different levels. First of all, higher and more effective requirements are put forward for teachers who have worked in kindergartens for a long time and have strong professional ability. These teachers don't need to write detailed activity plans, because years of accumulation have given them rich experience, and it is really a waste to memorize what they have learned. In order to promote them more effectively, we need to prepare our own unique and insightful educational methods in view of the difficulties in preparing lessons. Lesson preparation can be simplified, but educational analysis should be strengthened, because their analytical level is very high, and their reflection on their work directly affects the improvement of their own education level and the implementation of the next education plan. Other teachers prepare lessons as before. Increase the grade of preparing lessons. The marking method is group leader marking or irregular marking, filling in the evaluation and analysis form, and analyzing and solving each link of the activity plan one by one. The purpose of doing this is to let teachers carry out educational work at a higher starting point and avoid detours.
2. Freedom and restraint
Time constraints, teachers should have a certain amount of time to ensure the teaching. Every day, outdoor games, indoor games, education and teaching time should be guaranteed. If it is completely mastered by the teacher himself, it will inevitably be biased because of the teacher's own hobbies, then all-round development is empty talk. However, if time is taken too seriously, teachers will deal with education in every time period in order to meet the time requirements: if you can't finish painting, you won't paint, and if you can't play well, you won't play. Time limit can not only ensure the development of children, but also make our teaching activities become a mere formality and weaken the enthusiasm of teachers.
Check and be prosecuted. The purpose of supervision is to promote the initiative of teachers' work and ensure the necessary protection of education. However, the relationship between inspections often makes the inspected "frown" unconsciously, which makes the inspected unable to help being "careful" and "dissatisfied". Cast a shadow over the teachers. Therefore, in the inspection, no matter what happens, as long as you can give a reasonable explanation, as long as you don't argue irrationally, you should show understanding and give necessary guidance and help.
