We all need people who can give us feedback.

This is how we improve.

Unfortunately, there is a group of people who get little systematic feedback to help them finish their work better, and their work is one of the most important jobs in the world.

I'm talking about the teacher.

Melinda and I were shocked when we learned that most teachers got so little useful feedback.

Until recently, more than 98% of teachers received only one word feedback: satisfaction.

If my bridge coach only tells me "satisfactory", I have no hope of becoming better.

How do I know who is the best? How do I know what I did differently? Nowadays, school districts are improving the way they evaluate teachers, but we still give them almost no feedback, which actually helps them improve their practice.

Our teachers deserve better treatment.

Our system today is unfair to them.

This is unfair to students and puts America's global leadership in jeopardy.

So today I want to talk about how we can help all teachers get the improvement tools they want and deserve.

We all need people who can give us feedback.

This is the way we constantly develop ourselves.

Unfortunately, there is a group of people who can hardly get systematic feedback to improve their work efficiency, and this group of people is engaged in one of the most important occupations in the world.

I mean the teacher.

Melinda and I were shocked when we learned that most teachers received so little useful feedback.

Until recently, more than 98% of teachers received only one word: satisfaction.

What if my bridge coach only tells me my performance? Are you satisfied? I will never be better.

How do I know who is the best? How do I know what I do is different from others? Now every campus is improving the way of evaluating teachers, but we still seldom give them feedback that can improve their work level.

Our teachers deserve better treatment.

The system we use today is unfair to them.

This system is also unfair to students, and it puts America's global leadership in trouble.

So today I want to talk about how we can help all teachers get what they want, and it is also worth upgrading their tools.

Ask who is doing well first.

Unfortunately, there is no international ranking table with teacher feedback system.

So I observed those countries where students have done well academically and what they have done to help teachers improve their level.

Consider the ranking of reading ability.

America is not the first.

We're not even in the front 10.

We are tied with Iceland and Poland 15.

Now, of all the places that do better than the United States,

In reading, how many of them have a formal system to help teachers improve? 1 1 in 14.

We tied for 15 in reading, but we ranked 23rd in science and 3rd in mathematics1st.

So there is only one area where we are close to the top, and that is not providing our teachers with the help they need to develop their skills.

Ask who did it better first.

Unfortunately, there is no international standard for evaluating teachers.

So I observed countries where students have excellent academic performance, and then I saw what they were doing to help their teachers improve their teaching level.

Let's look at the ranking of reading level.

America is not the first.

We didn't even make the top ten.

We are tied with Iceland and Poland 15.

Where reading is better than in the United States, how many formal processes can help teachers improve themselves? 1 1.

In reading, the United States tied for 15, but in science and mathematics, we ranked 23rd and 3 1 respectively.

So we only rank high in one aspect, that is, we can't provide teachers with the help they need to develop themselves.

Let's look at the best academic performance: China.

Now, they rank first in reading, mathematics and science. One of the keys to Shanghai's incredible success is the way they help teachers make continuous progress.

They ensure that young teachers have the opportunity to observe the work of master teachers.

They have weekly study groups where teachers get together to discuss what is working.

They even asked each teacher to observe and give feedback to their colleagues.

Let's take a look at the area with the best academic performance: China and Shanghai.

They rank first in reading, mathematics and science, and one of the keys to Shanghai's amazing success lies in the way they help teachers develop themselves.

They ensure that young teachers have the opportunity to see senior teachers teach.

They have a study meeting every week, and teachers get together to discuss which teaching method is more useful.

They even ask each teacher to observe his colleagues and give them feedback.

You may ask, why is such a system so important? This is because there are too many changes in the teaching profession.

Some teachers are more efficient than others.

In fact, teachers all over the country are helping their students achieve extraordinary achievements.

If today's ordinary teachers can become as excellent as those teachers, our students will impress the rest of the world.

So we need a system to help all our teachers become the best teachers.

Maybe you will ask, why is such a system so important? This is because there are too many differences in the profession of teachers.

Some teachers are much more efficient than others.

In fact, there are some teachers all over the country who are helping their students make unimaginable progress.

If ordinary teachers today can be as good as those teachers, our students can dominate the world.

Therefore, we need a system that can make every teacher as good as the best teacher.

What will this system look like? In order to find the answer, our foundation has cooperated with 3000 teachers all over the country on a project called "Effective Teaching Measures".

We let observers watch teachers' videos in the classroom and evaluate their performance in a series of exercises.

For example, did they ask the students challenging questions? Have they found many ways to explain an idea? We also ask students to fill out questionnaires. The question is, "Does your teacher know when the students understand a lesson?" "Have you learned to correct your mistakes?"

What would such a system look like? In order to find out this matter, our foundation cooperated with more than 3000 teachers in various campuses across the country to carry out a project called? Effective educational methods? (MET) project.

We send observers to watch the videos of teachers in teaching and evaluate a series of things they have done.

For example, did they ask the students challenging questions? Have they found many ways to explain a concept? We also ask students to do some things, including? Your teacher knows that the whole class has understood a lesson. Have you learned to correct it? Questionnaires and other issues.

Our discovery is very exciting.

First of all, teachers who do well in these observations have better students' grades.

So it tells us that we are asking the right questions.

Secondly, the teachers in the project told us that these videos and students' surveys are very useful diagnostic tools, because they pointed out the specific areas where they can improve.

First of all, teachers who perform well in these evaluations teach students better.

This shows that the question we asked is correct.

Secondly, the teachers who participated in this project told us that these videos and questionnaires sent to students are very useful diagnostic tools, because they pointed out the specific links that teachers can improve.

I think the video provides us with a certain degree of truth.

I only have a flip camera and a small tripod and invest in this small wide-angle lens.

I put it at the back of the classroom when the class started.

This is not a perfect shot.

It doesn't capture every little thing that is happening.

But I can hear voices.

I can see a lot.

I can learn a lot from it.

So in my thinking, it is really a simple and powerful tool.

I think the video shows us some degree of reality.

You can't help but agree with what you saw in the video. You can learn a lot from it. When we saw it, we saw that there are many ways to improve our professional level by going up a flight of stairs.

I only have this light camera and this small tripod, and I also spent a little money on this miniature wide-angle lens.

At the beginning of class, I put my camera at the back of the classroom.

The perspective is not perfect.

It can't capture everything that happens.

But I can hear voices.

I can see a lot.

I can learn a lot from it.

Therefore, it has become a simple and powerful tool for self-reflection.

What the diagnosis teacher needs to improve is only half the battle.

We must also provide them with the tools they need to act on the diagnosis.

Therefore, it is not easy to establish a complete system that can give teachers feedback information and self-development means.

For example, I know some teachers don't like to put a camera in the classroom.

This is understandable, but our experience in MET shows that if teachers can tolerate this process, if they record videos in class and then choose the videos they want to submit, many teachers will actively participate.

The establishment of this system also requires considerable investment.

Our foundation estimates that it will cost as much as $5 billion.

This is a large number, but objectively speaking, it is less than 2% of our annual teacher salary.

Building such a system also requires a lot of investment.
