Seven, the current situation of preschool teachers' professional development
(A) the basic situation of rural preschool teachers
1, the male-female ratio is out of balance.
Among the 100 preschool teachers surveyed, there are only 2 males and 3 1 female, and the ratio of male to female is close to 1: 15, which is not conducive to the balanced development of preschool teachers.
2. The workload is heavy and the salary is poor.
At present, through the questionnaire survey, we know that the vast majority of rural preschool teachers work 8- 10 hours a day, accounting for 15; Secondly, the daily workload is 6-8 hours, accounting for 10 people; The workload of 5 people exceeds 10 hour; The workload of 3 people is 4-6 hours, and the workload of 0 people is within 4 hours. As can be seen from the chart, preschool teachers in rural areas have long working hours and limited discretionary rights. Busy work and lack of time have also become important factors restricting the professional development of rural teachers. At the same time, although teachers' salaries are generally higher than before, it is an indisputable fact that rural preschool teachers' salaries are generally lower. The survey results show that there are 5 rural kindergarten teachers whose salary is lower than 1000, 25 teachers whose salary is 1000-20xx, and only 3 teachers whose salary is above 20xx. As professionals, the salary of kindergarten teachers is very low. Through interviews, we know that teachers are very dissatisfied with the current salary, and that salary and social status are not directly proportional to pay, and they are also far from personal expectations. These are all important factors that restrict the development of preschool teachers, especially under the condition of market economy, teachers also have their own interests, so it is not difficult to understand why the brain drain of preschool teachers in rural areas is serious.
(2) Teachers' professional qualifications, abilities and technical skills.
In my investigation, I found that one third of the teachers in this kindergarten are external teachers, that is, there is no teacher qualification certificate, and the educational level is only secondary school or even lower. Their main job is to pick up and drop off students, to be life teachers for students, that is, to be responsible for the daily life of students at school, and their wages are relatively low. There are 24 qualified teachers, including 22 junior college students and 2 undergraduate students, but only 6 of them are pre-school education majors, others are basically other normal majors, and even a few are non-normal majors. It can be seen that many kindergarten teachers lack a solid foundation of subject knowledge, but they know little about other subjects except their own, and lack the basic theory of preschool education and the knowledge of infant psychology. Teachers' knowledge structure is relatively simple and narrow, and the renewal of knowledge structure is imminent, which is not conducive to the development of students.
However, the survey shows that teachers' awareness of independent development is still strong. There are 20 people who have their own career development plans and actively implement them, there are 10 people who have plans but have not implemented them, and there are 3 people who have never considered this issue. Most teachers have their own professional development plans, and 73% teachers often reflect on their own teaching, which shows that teachers have a strong sense of professional development. When asked about the content of preschool teachers' self-development, they almost always teach basic skills and techniques; Professional knowledge and basic knowledge of culture; Knowledge of educational thought, pedagogy and psychology; All modern educational technology means are selected. It can be seen that the professional quality that rural preschool teachers urgently need to improve is to strengthen the ability of subject teaching and research, cultivate innovative ideas and psychological counseling ability.
(3) Occupational environment problems
Under the background of building a harmonious society, the construction of our teaching staff also needs harmony. Harmony here is multifaceted, including physical and mental harmony, interpersonal harmony, harmonious growth of teachers' morality and professional development. At present, many public kindergartens generally recruit only a small number of formal public teachers and a large number of temporary contract teachers. The original public teachers come before the implementation of the teacher appointment system, and retain the qualifications of public teachers. Private kindergartens are all contract teachers. In this way, kindergarten teachers are divided into two categories, namely public teachers and non-public teachers. Even if these two types of kindergarten teachers work in the same kindergarten, the treatment can not be compared, and there will inevitably be friction.
At present, most rural kindergartens adopt the traditional "principal responsibility system" management mode, which is basically centralized management mode, which undoubtedly has a negative impact on the sustainable and healthy development of kindergartens. As the saying goes, "Where there is a good director, there is a school". However, some directors have limited management level. Therefore, the director's management level also needs to be improved, because our kindergarten should pay attention to creating a good working environment for teachers, mainly including the material environment, humanistic environment and psychological environment. We can regularly carry out some activities beneficial to physical and mental health, find touching stories around us, and strive to create a positive and encouraging atmosphere to promote the harmonious growth of teachers.
Practitioners' own experience
We can see that only 5% of teachers like their present jobs very much, 45% like their present jobs, and 50% feel mediocre about their present jobs. This shows that half of the teachers like their present jobs because they are competent and experience the sense of accomplishment and happiness brought by their work. And half of the teachers may just regard work as a means of making a living, which is far from their own interests and needs; Moreover, some teachers have a sense of job burnout with their age because of the tedious work in kindergarten; Or just joined the work soon, unable to do all the work, so I haven't realized the sense of accomplishment and happiness of my career.
Eight, promote the professional development of preschool teachers.
Through the introduction and analysis of the overall development of preschool teachers, the existing problems are summarized. In order to effectively solve these problems and comprehensively improve the quality of preschool teachers, this paper puts forward reasonable suggestions and countermeasures from three aspects: the government, kindergartens and teachers themselves.
(a), the government
1. Establish and improve policies and regulations on professional support, supervision and evaluation of preschool teachers.
National policies and regulations directly determine the status and treatment of a profession, which reflects the importance attached by the state and the government to the profession. At present, China's policies and regulations related to preschool teachers mainly include the Education Law of the People's Republic of China, the Teachers Law and the Regulations on Teachers' Qualification, etc. These laws and regulations have played an active role in establishing the corresponding guarantee system for teachers' professional development and providing norms and supervision for preschool teachers' education, such as teachers' access standards and supervision responsibilities for teachers' education. However, there are still shortcomings in strengthening the supervision and evaluation of preschool teachers' training according to law and strictly controlling the access of preschool teachers.
2. Improve the qualification system of preschool teachers.
Perfecting the qualification certificate system of preschool teachers is conducive to standardizing the appointment of preschool teachers, getting rid of professional restrictions and attracting more talents suitable for preschool education. The education department should combine the reality of kindergartens, refine the teacher qualification certificate system and actively promote its comprehensive and effective implementation. In order to fully grasp the development status of preschool education in our town, objectively analyze the difficulties and problems that affect and restrict the development of preschool education in our town, and actively explore new ideas and methods of preschool education, we conducted a special investigation on preschool education in our town, and now the investigation report is as follows:
I. Basic information
At present, there are three kindergartens in the town, one provincial-level quality park 1 and two municipal-level quality parks. There are 68 kindergarten teachers in the town, including public teachers 12 and 56 substitute teachers. The total number of children in this town is 779. All kinds of kindergarten fees approved by the Price Bureau only have one childcare fee, and each student in the city's quality park charges 230 yuan every month; The provincial quality park charges 299 yuan per student per month.
Second, achievements.
(A) school management is increasingly optimized.
According to the actual situation of the school, each park can make clear the idea of running the park, make great efforts to make progress, vigorously carry forward the work style of "implementation, realism, pragmatism and characteristics", give full play to the role of overall planning and coordination, implement the principal responsibility system, adhere to the system of collective leadership, division of responsibilities, coordination and efficiency, adhere to the regular meeting and administrative office meeting of the principal, adhere to the system of collective research and confession on major issues, and the management of "gathering people for discussion and participation" is becoming more and more scientific. According to "Regulations on Kindergarten Work", each kindergarten can elaborate weekly activity plans, pay attention to the combination of education and protection, insist on taking games as the basic content of children's daily activities, and pay attention to improving children's various abilities in various activities.
Each park can focus on safety and health work, implement comprehensive care for children, and constantly strengthen the standardized management of health care work. Every garden can survive and develop with its own characteristics, regard the construction of characteristics as the foundation of children's development, teachers' development and kindergartens' development, pay attention to the promotion of connotation and steadily improve the teaching quality.
(3) Home contact is getting better and better.
All parks attach great importance to family contact, and they can publicize family education knowledge and communicate with parents through kindergarten websites and home-school networks. At the same time, family education is promoted by holding regular family education lectures, parent-child games, educational activities and other activities. All parks can attach great importance to the early education of infants aged 0-3, and set up special activity rooms to give special lectures to parents of infants in their service areas regularly, so as to improve the level of parents' scientific parenting. The effective development of home contact has effectively promoted the harmonious co-education of schools, families and communities and promoted the healthy and harmonious development of children.

(A) poor conditions for running the park
1. Small area. The average floor area, building area, green area and outdoor activity area of children are extremely scarce, which is far from meeting the standard requirements of preschool education.

3. Insufficient teaching equipment. With the care and support of higher authorities, some educational and teaching equipment has been added. However, due to the limited gifts and the serious shortage of kindergarten funds, most of the equipment has not been updated in time for a long time, which is old and outdated and cannot better meet the needs of children's study, life and games. In particular, due to the lack of funds, the conditions for running Deng Manor are very simple, and there are not enough teaching AIDS, large outdoor game equipment and children's books.
4. The security risk is very high. The first is the hidden danger of going to school. Parks and parks are located on the main roads, and the traffic on the roads is endless. The two teaching areas in the park are 300 meters apart and separated by the main road. There are great traffic safety hazards during children's schooling. Because of the limitation of funds, none of the three kindergartens have the conditions to hire security guards, and it is impossible to completely solve the traffic safety hidden danger only by internal management. The second is the hidden danger of infrastructure. There are many children in southern kindergartens, but the place is small. There is only one staircase in the main teaching building. Hundreds of children have to go through this staircase to and from school. The teaching building of Garden and Garden has not been accepted by the professional quality inspection department. Deng Manor is almost dangerous, and the aging time of the circuit is long, which is easy to cause fire accidents.
5. There is a shortage of funds to manage the park. With the decrease of school-age children year by year and the acceleration of rural population transfer to cities, there are fewer and fewer students in rural kindergartens, and the income of kindergarten funds is also falling sharply, so it is impossible to pay normal public funds at present. Under the background of self-financing system, the development of kindergartens needs self-reliance, and several transformations and creations have already left kindergartens in debt. At present, there is a serious shortage of funds for preschool education in three kindergartens in the town, which makes it difficult to develop. It is difficult to maintain normal operation, let alone invest in development. In the long run, the development of early childhood education in the town will be seriously unbalanced.
The teaching staff is unstable.
1. Lack of teachers. This town has not been assigned a regular kindergarten teacher for 9 years. Preschool teachers are mainly non-public teachers. With the retirement of public teachers, the phenomenon that public teachers are not replenished in time continues, leading to a gradual increase in this proportion. Due to the influence of salary, there is a great loss of teachers in this town. This summer, two public teachers and four excellent non-public teachers fled and resigned, which caused new "trauma" to kindergarten teachers who were originally of low overall quality.
2. The level of teachers has declined. Non-public teachers are mostly unemployed people who have not received professional training in society. Although it has also gone through rigorous examinations, interviews and job training, it is difficult to adapt to the work in kindergarten at once, and it takes a long time to work while studying. Their scientific research ability and theoretical level are more difficult to meet the needs of the times. Many teachers' teaching ability is not mature and perfect, and their awareness of scientific research is not strong enough, which can not effectively form a virtuous circle of teaching promoting teaching and scientific research, and teaching and scientific research promoting teaching. Due to the shortage of funds, in recent years, the continuing education of urban preschool teachers can not be guaranteed. In addition to participating in the observation opportunities provided by kindergartens in this city, there are few opportunities to study and observe outside the city. 3. Burnout is becoming more and more obvious. The nature of kindergarten public teachers is the same as that of primary and secondary school teachers, but the establishment guarantee and salary are different. Performance pay has not been implemented, resulting in a gap in housing provident fund and other benefits. Public teachers are very worried about their future, depressed and their enthusiasm for work is greatly reduced. The salary of non-public teachers is lower. Although they have paid five guarantees, their current salary is in 800 yuan/month. After deducting the insurance premium they should pay, only 600 yuan gets it every month. However, this kind of treatment, even the city's minimum wage, even far below the wage income of garment factory workers, let alone housing provident fund and performance pay. Teachers go to work at 7 o'clock every morning, get off work at 17:30 at the earliest, and work for more than 10 hours every day, shouldering the task of teaching guarantee. Coupled with all kinds of copywriting, teachers are often exhausted and overworked, which leads to serious job burnout of preschool teachers. For non-public teachers, the same workload and several times the treatment gap of public teachers have seriously affected their work enthusiasm. In addition, due to the influence of social environment, some teachers began to appear the phenomenon of lack of progress and fighting spirit in their work, which formed a situation of great mobility and extremely unstable teachers. It has had a great impact on kindergarten management.
Four. Main recommendations
The success or failure of preschool education is related to the sustainable development of a region and the overall quality of the people. It is suggested that relevant departments should pay attention to it and take effective measures to provide impetus and guarantee for the healthy and sustainable development of preschool education.
(a) change the system of running the park.
Kindergarten education is an important part of basic education, and it is a public welfare and welfare undertaking. The government has an unshirkable responsibility for preschool education. Governments at all levels should really give priority to the development of early childhood education from ideological to practical work, strengthen leadership and management of early childhood education, incorporate early childhood education into the overall planning of local economic and social development according to law, and incorporate it into their own work plans and agendas, and study and formulate plans and opinions for accelerating the reform and development of early childhood education in cities and towns. Under the premise of changing the system of running the park, we should effectively protect the wages and welfare benefits of preschool teachers, and make specific and clear provisions on the establishment of public teachers, performance pay, insurance, wages, five guarantees, housing provident fund and other benefits. For example: enjoy the same treatment as primary and secondary school teachers, and issue or increase the allowance for class teachers. Establish a normal wage growth mechanism, gradually raise the salary level of non-public teachers, and "treat them equally" in terms of professional title evaluation, professional training, evaluation, rewards and punishments, earnestly safeguard their legitimate rights and interests, and fully mobilize their enthusiasm for work, study and life.
