Demand causes motivation, motivation dominates action, and action points to the goal. Demand is the driving force of all human actions, and motivation is the internal driving force to promote and maintain certain activities to meet certain needs. In order to effectively stimulate the motivation of college students' young volunteers to participate in voluntary activities for a long time, build a long-term mechanism of college students' voluntary service, and promote voluntary activities to be deeply rooted in the hearts of the people, colleges and universities must formulate incentive countermeasures and measures that meet the needs of college students' young volunteers. Therefore, it is very necessary to study the demand motivation of college students to participate in volunteer activities, analyze the problems existing in the current incentive management of young college students' volunteers, and then put forward effective countermeasures to motivate young college students' volunteers.
First, the demand motivation of college students to participate in voluntary activities
Young college student volunteers are the backbone of volunteer groups in China, and have always played a vanguard role in volunteer activities. Organizing, mobilizing and guiding college students to participate in voluntary activities is the requirement of the development of the times and social progress, and it is also the duty of moral education in colleges and universities. It is also an important way for college students to undergo exercise, improve themselves and achieve all-round development in practice. As a special group of young volunteers with active thoughts, college student volunteers have professional knowledge and skills and high cultural quality, and their motivation to participate in volunteer activities is characterized by purity and free. Influenced by the education level, young college student volunteers have a stronger demand for a higher level. The motivation of college students to actively participate in various voluntary activities inside and outside the school comes from the pursuit of social responsibility, growth and self-realization, and there are few motivations related to material rewards. At the same time, the demand motivation of college students' young volunteers to participate in voluntary activities has diversified characteristics. Specific performance in the following aspects:
1. Need to improve the overall quality. College student volunteer activity is not only a social practice activity, but also contains rich and profound ideological and political education connotation, and has the functions of "serving others, educating themselves and optimizing the social environment". College students expect to participate in voluntary activities, accumulate experience, enrich experience, exercise their ability, sharpen their will, be physically and mentally healthy, develop in an all-round way and improve their comprehensive quality.
2. The need to fulfill civic responsibilities. Higher education should not only make college students "talents", but also make them "adults". In the process of implementing the fundamental task of moral education, colleges and universities should first cultivate college students into qualified "national citizens". College students expect to change social problems by participating in voluntary activities, enhance their sense of organizational belonging and social identity, and cultivate civic awareness.
3. The need to cultivate values. Because of its public welfare and altruism, voluntary activities often serve vulnerable groups, such as the elderly, the disabled, poor families and troubled youth. Young college student volunteers hope that by helping and caring for the disadvantaged groups, they can not only contribute their personal strength, but also form a positive world outlook, outlook on life and values in their services.
4. Broaden social needs. With the rapid development of modern network technology and communication technology, the world is getting smaller and smaller, but the indifference and estrangement of interpersonal relationship is getting bigger and bigger. Young college student volunteers hope to get in touch with society, understand society, make friends, gain friendship, learn from each other and grow together through the platform of volunteer activities.
5. The need to plan your career. The future employment direction and job opportunities are important aspects that young college student volunteers should consider. College students often expect to enrich their resumes through voluntary activities, try different careers, clarify their career plans, improve their overall quality, lay a solid foundation for graduation job hunting and improve their employment chips.
Second, the current problems in the incentive management of young college student volunteers
1. Activity content is obsolete. Nowadays, college student volunteers like to pursue new trends, love challenges and are not satisfied with the status quo, but the content of college student volunteer service is more traditional and innovative. Taking Chuzhou University as an example, college students' voluntary service mainly focuses on caring for students, cleaning up the environment and helping welfare institutions such as nursing homes and orphanages. Due to the lack of challenge and innovation in volunteer activities organized, the professional knowledge and skills of young college student volunteers have not been brought into play and their personal abilities have not been exercised. Many volunteers are deeply disappointed after joining the organization, which leads to the decrease of volunteers' enthusiasm with the increase of time.
2. Incentives are single. College students are active in thinking, willing to challenge and eager for success. They hope to help others, serve the society and realize their self-worth. I hope I can not only master more knowledge and skills, but also exercise my social skills. I hope to get financial support and material guarantee, and I hope to get spiritual encouragement and opportunity encouragement. At present, a single material incentive or spiritual incentive model has been difficult to adapt to the management of college students' young volunteers association. At present, the main incentive measures for young volunteers in some colleges and universities are awarding honorary titles or adding points to moral education. For college students whose living expenses mainly come from their parents, free volunteer service will inevitably dampen their enthusiasm for participating in volunteer activities.
3. Lack of pre-job training. Young college student volunteers participate in voluntary activities, aiming at improving their comprehensive quality, learning social etiquette, cultivating professional skills and defining the future career development direction through social practice. However, in reality, managers often pay more attention to the use of young college students' volunteers rather than training, ignoring the detailed pre-job training, which leads to unclear volunteer responsibilities, unfamiliar work norms and lack of communication and coordination in the process of volunteer service. Insufficient or even lack of pre-job training makes it impossible for young college student volunteers to learn enough knowledge and skills, and there is also a gap with their expected needs to improve their comprehensive ability, which leads to their inability to play an incentive role.
4. Lack of feedback mechanism. At present, most of the volunteer activities of young college students are organized by various associations in the school. In this voluntary activity, there are four subjects, namely organizers, volunteers, reception institutions and clients. In modern management, feedback is an incentive factor. When opinions and suggestions are not effectively fed back, it will reduce the enthusiasm of participants. However, in reality, after a volunteer activity, organizers rarely investigate the evaluation of the service process and effect of college students' young volunteers by the clients and reception institutions, but only pay attention to what the volunteers have done and whether they have persisted for a long time. For organizers, without feedback, it is impossible to correctly evaluate the effect of the activity, and it is impossible to put forward the next improvement measures and directions in time, and volunteer activities will lose their attraction and vitality. For young college student volunteers, without feedback, they can't know their specific performance in the activities, which easily leads to a lack of psychological identity, thus gradually reducing their enthusiasm and enthusiasm for participating in the activities.
5. Poor emotional communication. As young volunteers of individual college students, their emotional comfort and spiritual exchange are becoming more and more important without salary incentives and only free dedication. However, in reality, communication between organizers and young college students' volunteers, between young college students' volunteers and between young college students' volunteers and the outside world often appears obstacles, which leads to insufficient emotional communication among young college students' volunteers, weak sense of belonging to the organization, and even disharmony among organization members. This is undoubtedly a negative incentive for young college student volunteers who want to broaden their social contacts and seek similar interests, which will inevitably lead some young college student volunteers to choose to quit during the activities.
Third, the analysis of incentives for young college students' volunteers
1. Innovative activity design. College students are highly motivated to participate in voluntary activities, enrich their life experiences and enhance their personal values. However, voluntary activities are often a mere formality, with single content and poor results, which greatly affects the passion of young college students' volunteers. By innovating the activity design from the aspects of skill diversity, task integrity, work autonomy, and strengthening feedback links, the enthusiasm of college students' young volunteers to participate in volunteer activities can be improved, which can not only enable volunteers to acquire knowledge, enhance their abilities and gain emotions, but also make volunteers experience the meaning of work, thus solving the current situation of high mobility of volunteers.
2. Improve organizational construction. Because young college student volunteers are willing to participate in volunteer service activities, if the volunteer organization does not have a sound internal structure and management system, then this volunteer organization will appear cohesive and fragmented, so it is necessary to improve the framework of volunteer organizations and improve internal rules and regulations. On the one hand, we should improve the management level of volunteer work and the effect of volunteer activities by perfecting the organizational structure, strengthening organizational management and establishing a work coordination mechanism; On the other hand, it is necessary to strengthen the construction of volunteer organization team culture, refine the concept of volunteer service, cultivate volunteer spirit, enhance the sense of organizational belonging and identity of young college student volunteers, and improve their satisfaction.
3. Optimize the training system. In the demand incentive system of young college student volunteers, learning knowledge and skills and improving comprehensive quality and ability play an important role. Providing complete training for college students' young volunteers is an important way to improve volunteer satisfaction and incentive effect. First, it is necessary to provide training related to volunteer activities, so that volunteers can systematically understand the content, workflow and related matters needing attention of volunteer activities. The second is to provide service skills and etiquette training, so that volunteers can truly acquire social knowledge that classroom teaching cannot impart. The third is to provide training in communication skills and crisis management to comprehensively improve the comprehensive ability of volunteers.
4. Improve the incentive mechanism. Physiological demand is the most basic level of demand, and it is the basis and premise to realize other levels of demand. Therefore, for young college student volunteers who have no financial resources, they should first provide necessary catering services, implement corresponding work subsidies and give them some remuneration. It enables college students to devote themselves wholeheartedly to voluntary service, and voluntary activities with material guarantee are also favored by college students. Secondly, considering that the volunteer organization is a non-profit organization, its incentives should pay more attention to spiritual incentives such as public respect and honor. Finally, college student youth volunteer organizations can build communication platforms through various activities, strengthen the interaction and understanding among organization members, form emotional bonds among volunteers, cultivate volunteers' sense of belonging to the team, meet the emotional needs of volunteers, and keep their full enthusiasm for volunteer service for a long time.
5. Strengthen evaluation and supervision. Perfecting the evaluation and supervision system is of great significance to promote the development of college students' youth volunteer activities. At present, many colleges and universities simply link the experience of volunteer activities with the evaluation of outstanding students, which intensifies the utilitarian tendency of college students' volunteer service to a certain extent, and this forced link has also aroused the disgust of some college students. Therefore, it is urgent to establish evaluation criteria, strengthen supervision and feedback, improve the evaluation system, and evaluate the effect of college students' youth volunteer service fairly, justly, completely and objectively. Finding and praising the outstanding performance of young college students' volunteers in time, and putting forward suggestions for improvement in time for poor performance can not only inspire and remind young college students' volunteers, but also give play to the power of role models, forming a good situation for volunteers to catch up with each other, strive to be advanced and make common progress.
